Your job is to be fair with what you are given, consistent, honest, and thoughtful about who gets what and why. Judge yourself by the integrity of the system you build, not by whether every person approves of it. Those are two different things, and only one is in your control. When a decision weighs on you, check it against your own standard: was it consistent, was it reasoned, could you explain it to the person's face without flinching. If yes, you did your job well, even if it disappointed someone. One step: write down the principles you use to decide. When the guilt comes, read them.
