Why does my team ignore the expectations I set?
Look at the whole pattern, not just the setting of expectations. You state them clearly, and then when they are not met, nothing happens. Your team is not ignoring you. They are reading you accurately. They have simply learned that your expectations are wishes, not standards, because the difference between the two is enforcement, and that is the part that has been missing. This is not really a problem with your team. It is a gap between what you say and what you tolerate, and people always end up believing the tolerance. Every unmet expectation you let slide quietly rewrites the real rule downward. You are teaching, with your silence, that the standard is optional. Pick one expectation that matters and hold the line on it, kindly but firmly, the next time it is missed. Name what was expected, name what happened, and ask for the correction. You do not need to become harsh. You need your words and your actions to finally say the same thing. One expectation, actually enforced, is worth more than ten announced and ignored.
