How do I keep caring when I know I'll lose them and start over?

You made this person family. That was not a mistake — it is why you do the work well. But the ending is coming, and you already know it. After that, someone new arrives who is not them, and part of you will resent that. This is not a private failing. Your whole team feels it and rarely says so. Silence about it does damage. You start comparing the new person to the one you lost, and the comparison shows on your face, in your patience, in the care you give. This will happen again. If you stay in this work, you will lose people and meet strangers many more times. The task is not to stop caring so it hurts less. The task is to end well, grieve on purpose, and start clean each time.

The core skill here is behavioral and emotional — naming, grieving, resetting with a team — so guidance leads, with a smaller layer of teaching on why comparison and dread show up in repeated caregiving loss.

What’s really going on

You do not choose whether you lose them. You choose two things: how fully you show up before the loss, and whether you let the next person be themselves, not a replacement. The grief is the cost of caring well. Pay it. Then begin again, honestly.

A moveSay the ending out loud to your team before it arrives — 'this is closing' — instead of letting it happen unnamed.
A moveWhen you catch yourself comparing the new person to the one you lost, name it silently, then set it down. It is not their fault.
A moveBuild one small ritual with your team for marking each loss — a name spoken, a minute of silence, anything repeatable.
A moveAsk your team a direct question about the new person: what do they need, not what did the last one need.
A moveGive yourself a fixed window to grieve — a day, an hour — then return to the work in front of you.

What changes unlock by starting

  • You stop flinching at the new person's face and start seeing them.
  • Your team names losses out loud instead of carrying them alone.
  • You give full attention to whoever is in front of you now.
  • The dread gets smaller, and you return to caring faster after each loss.
