The Pattern

Leadership is uncomfortable. The pattern I see is that you manage around the discomfort rather than through it — and the avoidance creates more problems than the original difficulty would have.

What Mastery Looks Like

Leadership that is exercised with clarity, accountability, and integrity

The Path Forward
The specific problems in this pattern

The individual versions of this pattern people actually bring — start with the one closest to you.

As a supervisor I'm supposed to hold my team through secondary trauma while carrying my own, and there's no one holding me.
I absorb difficult things from above — pressure, criticism, ambiguity — and deliver a buffered version to my team. The team is protected and underprepared for the reality of the environment they are working in.
I avoid giving my people stretching assignments because if they fail, it reflects on me and I would have to manage the fallout. So I keep them safe and small, and I am quietly capping the growth of the very people I am meant to develop.
I avoid making decisions unilaterally by pulling everyone in and waiting for consensus that never comes.
I can develop almost any manager, and I'm the one everyone leans on with no one to hold me up.
I can disqualify fast and protect my time, and I've grown a little cold in how quickly I size people up as worth it or not.
I can lead a whole faith community, and I'm the one everyone leans on with no one holding me.
I do not feel like a leader. I feel like someone who has been given leadership responsibilities. The identity has never taken hold and the uncertainty shows in how I hold authority.
I do not know the answer and I present certainty to the team. The team senses the gap between what I say and what is real. The performance of certainty is costing trust.
I don't know how to work with my manager and just wait to be told what to do.
I have prioritised being liked by my team over being respected and it is undermining my effectiveness.
I hold everyone's confidences and conflicts, sit alone in the middle of every hard decision, and have no one to process it with.
I just became a manager and I'm terrified I don't know how to lead.
I keep my direction deliberately vague — no firm call, no clear line — so that if things go wrong I cannot be pinned to a decision. The fuzziness protects me, but it leaves my team without the clarity they need to actually move.
I lead the procurement team now, and I answer for savings and supply through people instead of negotiating the deals I was best at.
I let my meetings drift — no firm agenda, no decisions forced, conversations wandering — because steering them firmly feels heavy-handed. So we meet, talk, and leave with nothing resolved, and I avoid the discomfort of actually running the room.
I listen, but I jump to fixing instead of staying with what they're feeling.
I report to someone much younger, and the dynamic makes both of us awkward.
I was promoted above people who used to be my peers and it has made every interaction awkward.
I was promoted into management and I have no real framework for what I'm doing. I'm figuring it out as I go.
I'm getting a few callbacks, but I struggle to convince anyone to take a chance on someone unproven.
My reviews are thorough and people wait on them, and I can't tell anymore when I'm raising the bar and when I'm just slowing everyone down.
One of my reports is also a friend, and I cannot bring myself to hold them to the same standard as everyone else. I let things slide for them that I would address in anyone, and the rest of the team has started to notice the double standard.
Someone on my team wanted a role or promotion and did not get it, and I have been avoiding the conversation entirely. They deserve to hear it from me, with honesty about why, but I keep letting the silence do the telling instead.
